TOTAL REWARDS SYSTEM MANAGEMENT, EMPLOYEE WELL-BEING, AND ORGANIZATIONAL PERFORMANCE IN ELDERLY CARE ORGANIZATIONS Kiisa Hulkko-Nyman, M.Sc., Work Psychology and Leadership, Helsinki University of Technology, Finland Anu Hakonen, Lis.Sc., Work Psychology and Leadership, Helsinki University of Technology, Finland Christina Sweins, Lis.Sc., Work Psychology and Leadership, Helsinki University of Technology, Finland Abstract The relationship between pay, total rewards system perceptions, work engagement, organizational commitment, and perceived organizational effectiveness was explored with employee questionnaire data from five elderly care organizations operating in Finland. The data was gathered in 2007 (N=156). Regression results indicate that perceptions of pay and total rewards rather than actual pay were associated with work engagement, organizational commitment, and perceived organizational effectiveness. Especially relational rewards such as appreciation, challenging work, feed-back, learning possibilities, and work-time arrangements seem to play an important role in fostering work engagement and commitment.
