SOCIAL CAPITAL AS A MODERATING VARIABLE Macarena López-Fernández, PhD, University of Cádiz, Spain Fernando Martín-Alcázar, PhD, University of Cádiz, Spain Pedro Miguel Romero-Fernández, PhD, University of Cádiz, Spain Abstract The paper presents a research studying critical issues concerning the development of a conceptual framework for studying the relationship between diversity’s effects, organizational social capital and relational conflict. This research emerges, firstly, with the intention to clarify the importance of social capital as a strategic resource, and source of competitive advantage for firms and, secondly, with the aim of underlining the importance that diversity management gains in the current social and economic environment. We propose a model that, explains the way how social capital may deal with the strength of a relational conflict produced as a result of differences among individuals.
